Bu tez çalışması, örgütsel bağlılık ve motivasyon konularını teorik anlamda ele
alarak, aynı zamanda Eskişehir‟de faaliyet gösteren otel işletmelerinin çalışanları
üzerinde, çalışanların örgütsel bağlılıkları ile motivasyonları arasındaki ilişkiyi
belirlemek amacıyla yapılan anket çalışmasını içermektedir.
Bu paralelde çalışmanın birinci bölümünde örgütsel bağlılığın tanımı, örgütsel
bağlılığın önemi, temel yaklaşımlar, örgütsel bağlılığı etkileyen faktörler ve örgütsel
bağlılığın sonuçları ele alınmıştır. Ġkinci bölümde motivasyon kavramının tanımı,
motivasyonun özellikleri, motivasyon çeşitleri, motivasyona etki eden faktörler ve
motivasyon kuramları incelenmiştir. Üçüncü bölümde ise otel işletmelerinde
çalışanların örgütsel bağlılıkları ile motivasyonları arasındaki ilişkiyi belirlemek
amacıyla yapılan araştırmayı içermektedir. Ayrıca araştırmadandan elde edilen bulgular
ve yorumları da tartışılmıştır.
Eskişehir il merkezinde 2014 Haziran ayı içerisinde faaliyet gösteren 15 otelde
anket çalışması yapılmıştır. Araştırmada veriler Mayer ve Allen (1997) tarafından
geliştirilen, 18 sorudan oluşan „Örgütsel Bağlılık Ölçeği‟, motivasyon ölçmeye yönelik
Mottaz‟ın (1985) 24 sorudan oluşan iki boyutlu motivasyon ölçeği uygulanarak toplanmıştır. Araştırmanın sonunda elde edilen analiz ve testlerin sonuçları
değerlendirilmiştir.
Çalışmamızın sonucunda otel çalışanlarının örgütsel bağlılık ve motivasyon
düzeylerinin demografik özelliklerine göre farklılık göstermediği, yani demografik
özelliklerinin çalışanların örgütsel bağlılığını ve motivasyon düzeylerini etkilemediği
ortaya çıkmıştır. Aynı zamanda otel çalışanlarının örgütsel bağlılık düzeyleri ile içsel,
dışsal ve genel motivasyon düzeyleri arasında pozitif yönlü bir ilişki olduğu bulguları
elde edilmiştir.
This thesis study includes the theorical examining of the terms organizational
commitment and motivation and besides the questionnaire study that has been made to
determine the relationship between organizational commitment and motivation of the
employees of the hotels in EskiĢehir.
Concordantly, in the first part of the study, the definition of organizational
commitment, the importance of organizational commitment, basic approaches, factors
effecting organizational commitment and the results of organizational commitment has
been examined. In the second part, the definition of the term motivation, characteristics
of motivation, types of motivation, factors effecting motivation and motivation theories
has been examined. Third part includes the practice which has been made to determine
the relationship between organizational commitments and motivations of the hotel
employees. Additionally, findings acquired from the practice and the comments has
been discussed.
A questionnaire study has been made in 15 hotels which were in service within
June 2014 in EskiĢehir city centrum. In this research, data has been gathered by
practicing „Organizational Commitment Scale‟ which has been developed by Meyer and
Allen (1997) and includes 18 questions and, the two-dimensional motivation scale of Mottaz (1985) to measure the motivation which includes 24 questions. At the end of the
research, acquired results of analyses and tests has been evaluated.
As the result of our study, it has been become evident that the organizational
commitment and motivation degrees of hotel employees does not differ according to
their demographic features, meaning that demographic features of the employees does
not effect their organizational commitment and motivation degrees. At the same time,
the findings suggests that there is a positive relationship between internal, external and
general motivation degrees of the employees and their organizational commitment.
