Gün geçtikçe büyüyen turizm sektörü, emek-yoğun özelliği nedeniyle istihdam
dostu bir sektördür. Bu nedenle ülke istihdamı içerisinde önemli bir yere sahiptir.
Ancak otel çalışanları; ulusal işsizlik oranları, ekonomik dalgalanmalar, örgütsel
nedenler ve sektörün kendine has özellikleri sonucunda iş güvencesizliği
yaşamaktadırlar. Otel çalışanlarının deneyimledikleri bu iş güvencesizliği hem
çalışanlar hem de işletmeler üzerinde olumsuz etkilere neden olmaktadır. Söz konusu
olumsuzlukların belirlenmesi ve çözümüne katkı sağlamak için bu araştırmada nitel iş
güvencesizliği, çalışanın işe gömülmüşlüğünü nasıl etkiler? sorusuna cevap
aranmaktadır. Bu araştırma sorusu kapsamında beş temel amaç belirlenmiştir. Bu
amaçlar; (1) nitel iş güvencesizliği, duygusal tükenmişlik, işe gömülmüşlük ve
algılanan örgütsel destek değişkenleri arasındaki ilişkileri incelemek, (2) duygusal
tükenmişliğin, nitel iş güvencesizliğinin işe gömülmüşlüğe etkisinde aracılık rolünün
olup olmadığını ortaya koymak, (3) nitel iş güvencesizliğinin, duygusal tükenmişliğe
etkisinde algılanan örgütsel desteğin düzenleyici rolünü tespit etmek, (4) nitel iş
güvencesizliğinin, işe gömülmüşlüğe etkisinde algılanan örgütsel desteğin düzenleyici
rolünü belirlemek, (5) duygusal tükenmişliğin, işe gömülmüşlüğe etkisinde algılanan
örgütsel desteğin düzenleyici rolünü incelemektir. Araştırma amaçları doğrultusunda
kuramsal model geliştirilmiş ve yapısal eşitlik modellemesi (YEM) ile test edilmiştir.
Araştırma amacına uygun veriler sunacak olması ve önemli turizm destinasyonları

içerisinde yer alması gerekçesiyle İstanbul uygulama alanı olarak seçilmiştir.
Uygulama aşamasında dört ve beş yıldızlı otel çalışanlarından toplam 492 anket elde
edilmiştir. Analiz bulguları; nitel iş güvencesizliğinin, duygusal tükenmişliği olumlu
fakat işe gömülmüşlüğü olumsuz yönde etkilediğini göstermektedir. Diğer taraftan
duygusal tükenmişlik, işe gömülmüşlüğü olumsuz yönde etkilemektedir. Bunlara ek
olarak duygusal tükenmişlik, nitel iş güvencesizliğinin, işe gömülmüşlüğe etkisinde
kısmi aracılık rolü üstlenmektedir. Son olarak algılanan örgütsel destek, nitel iş
güvencesizliği ile duygusal tükenmişlik ilişkisinde düzenleyici rol üstlenmekteyken
nitel iş güvencesizliği ile işe gömülmüşlük ve duygusal tükenmişlik ile işe
gömülmüşlük ilişkilerinde anlamlı bir moderatör etkisine sahip değildir. Sonuç olarak
bu araştırma, iş güvencesizliği literatürünü genişletmekte, uygulayıcılara ve yapılacak
araştırmalara kayda değer birtakım öneriler sunmaktadır
The growing tourism sector is an employment-friendly sector due to its labour intensive characteristics. Therefore, it has an important place in the counties'
employment. However, hotel employees are experiencing job insecurity as a result of
national unemployment rates, economic fluctuations, organizational reasons and the
specific characteristics of the sector. This job insecurity experienced by hotel
employees has negative effects on both employees and businesses where they are
employed. In order to contribute to the determination and resolution of this negativity,
the answer to the research question “how does qualitative job insecurity affect the
employee's job embeddedness?” is sought in this study. Within the scope of this
research question, five main objectives have been identified. These objectives are; (1)
to examine the relationship among the variables such as qualitative job insecurity,
emotional exhaustion, perceived job embeddedness and perceived organisational
support (2) to reveal if emotional exhaustion has a mediating role in the effect of
qualitative job insecurity on job embeddedness, (3) to find out the moderating role of
perceived organisational support in the effect of qualitative job insecurity on the
emotional exhaustion, (4) to find out the moderating role of perceived organisational
support in the effect of qualitative job insecurity on job embeddedness, (5) to examine
the moderating role of perceived organisational support in the effect of emotional
exhaustion on job embeddedness. In line with the research purposes, the theoretical
model was developed and tested with Structural Equality Modelling (SEM). Istanbul

was selected as a field of the study because it would present the data suitable for the
research purposes and it is one of the important tourism destinations. During the
application phase, a total of 492 surveys were collected from the employees of four
and five-star hotels. The findings of the analysis revealed that qualitative job insecurity
positively affects emotional exhaustion but negatively affects job embeddedness.
Emotional exhaustion, on the other hand, negatively affects job embeddedness.
Besides, emotional exhaustion plays a partial mediating role in the effect of qualitative
job insecurity on job embeddedness. Finally, perceived organizational support plays a
moderating role in the relationship of qualitative job insecurity-emotional exhaustion
but does not have a significant moderating effect in the relationship of qualitative job
insecurity-embeddedness and emotional exhaustion-job embeddedness. As a result,
this research has contributed to expanding the relevant literature on job insecurity and
provides several noteworthy recommendations to future practitioners and research to
be conducted
