Amaç: Bu araştırmanın amacı, öğretmenlerin, müdürlerin sergilediği öğretimsel liderlik davranışları, algılanan örgütsel destek, iş doyumu ve örgütsel bağlılık algıları arasındaki ilişkileri ele alan teorik modelleri test etmektedir. Yöntem: Bu araştırmada öğretim liderliği, algılanan örgütsel destek, iş doyumu ve örgütsel bağlılık arasındaki ilişkinin tespit edilmesi için ilişkisel model kullanılmıştır. Çalışmanın ana uygulama örneklemini Kütahya ilinde bulunan ilkokul, ortaokul ve liselerde görev yapan 462 öğretmen oluşturmaktadır. Bu araştırmada veriler Minnesota İş Doyumu Ölçeği, Örgütsel Bağlılık Ölçeği, Algılanan Örgütsel Destek Ölçeği ve Öğretim Liderliği Ölçeği ile toplanmıştır. Araştırmada veri toplama aracıyla elde edilen verilerin analizinde frekans, yüzde, aritmetik ortalama, t-testi, Mann Whitney U, ANOVA, Kruskal Wallis ve korelasyon analizi kullanılmıştır. Ölçeklerin yapı geçerliliğinin sağlanmasında doğrulayıcı ve açımlayıcı faktör analizi yapılmış; yapısal eşitlik modelinin test edilmesinde ise Path analizinden yararlanılmıştır. Söz konusu analizlerde LISREL ve SPSS programlarından faydalanılmıştır. Bulgular: Bu araştırmada öğretim liderliği ve algılanan örgütsel destek, doğrudan iş doyumunu; iş doyumunun da yine doğrudan duygusal bağlılığı, devam bağlılığını ve normatif bağlılığı etkilediği varsayılarak oluşturulan ilk model doğrulanmıştır. Buna göre öğretim liderliğinin iş doyumunu, algılanan örgütsel desteğin iş doyumunu, iş doyumunun ise duygusal bağlılık, devam bağlılığı ve normatif bağlılığı olumlu yönde anlamlı bir şekilde etkilediği bulunmuştur. Ayrıca öğretim liderliği ve algılanan örgütsel desteğin iş doyumu üzerinden duygusal bağlılığı, devam bağlılığını ve normatif bağlılığı olumlu yönde etkilediği bulunmuştur. Oluşturulan ikinci modelde, öğretim liderliğinin, algılanan örgütsel desteği; algılanan örgütsel desteğin iş doyumunu, duygusal bağlılığı, devam bağlılığını ve
normatif bağlılığı; iş doyumunun da duygusal bağlılığı, devam bağlılığını ve normatif bağlılığı doğrudan etkilediği varsayılmıştır. Bu modelde algılanan örgütsel destek ile devam bağlılığı arasındaki ilişkinin anlamsız çıkması nedeniyle model bu ilişki kaldırılarak tekrar test edilmiş ve ilişkilerin anlamlı olduğu görülmüştür. Oluşturulan bu modelde öğretim liderliğinin algılanan örgütsel desteği pozitif etkilediği, algılanan örgütsel desteğin iş doyumu, duygusal bağlılık ve normatif bağlılığı artı yönde etkilediği, iş doyumunun da duygusal bağlılık, devam bağlılığı ve normatif bağlılığı olumlu yönde etkilediği bulunmuştur. Bununla birlikte öğretim liderliğinin, algılanan örgütsel destek üzerinden iş doyumunu, duygusal bağlılığı ve normatif bağlılığı olumlu etkilediği; iş doyumu üzerinden de duygusal bağlılığı, devam bağlılığını ve normatif bağlılığı olumlu yönde etkilediği görülmüştür. Sonuç ve Öneriler: Araştırmada doğrulanan birinci model; müdürlerin öğretim liderliği ve öğretmenlerin algıladıkları örgütsel desteğin, iş doyumu üzerinden öğretmenlerin kuruma bağlılıklarının arttırdığını göstermektedir. İkinci modelde ise müdürlerin sahip olduğu öğretim liderliği davranışları, iş doyumu ve algılanan örgütsel destek üzerinden çalışanların bağlılığını arttırdığı gözlenmektedir. Bu bakımdan müdürlerin öğretim liderliği davranışları ve çalışanlarına destekleyici ortamın nasıl oluşturulacağı konusunda bilgilendirilmesi önerilebilir.
Purpose: The aim of this study is to test the theoretical models that address the relationships among teacher’s perceptions of instructional leadership behaviors of principals, organizational support, job satisfaction and organizational commitment. Method: In this research, relational model was used to determine the relationship between instructional leadership, perceived organizational support, job satisfaction and organizational commitment. The sample of the study consists of 462 primary, secondary and high school teachers who work in Kütahya province of Turkey. In this study, the data were collected by the Minnesota Job Satisfaction Scale, Organizational Commitment Scale, Perceived Organizational Support Scale and the Instructional Leadership Scale developed for this study. Frequency, percentage, arithmetic mean, t-test, Mann Whitney U, ANOVA, Kruskal Wallis, correlation analysis were used for data analysis. Path analysis was used to verify the construct validity of the scales and to test the confirmatory and exploratory factor analysis and the structural equation model. LISREL and SPSS programs were used in these analyzes. Results: The first model, which was created by assuming that 'Instructional leadership and perceived organizational support' directly affect 'job satisfaction' and job satisfaction also directly affects affective commitment, continuance commitment and normative commitment was verified. Accordingly, it has been found that instructional leadership affects job satisfaction, perceived organizational support affects job satisfaction and job satisfaction significantly affects affective commitment, continuance commitment and normative commitment. In addition, it was found that instructional leadership and perceived organizational support positively affect the affective commitment, continuance commitment and normative commitment through job satisfaction.
In the second model, instructional leadership directly affects perceived organizational support; perceived organizational support directly affects job satisfaction, affective commitment, continuance commitment, and normative commitment; it is assumed that job satisfaction also affects the affective commitment, continuance commitment and normative commitment through a direct effect. In this model, the relationship between perceived organizational support and continuance commitment was not significant. Therefore, the model that was created without this relationship was retested and the newly created model was found to be meaningful. In this model, it was found that instructional leadership had a positive effect on perceived organizational support, perceived organizational support had positive effect on job satisfaction, affective commitment and normative commitment, and job satisfaction had positive effects on affective commitment, continuance commitment and normative commitment. In addition, it has been shown that instructional leadership positively affects job satisfaction, affective commitment and normative commitment through perceived organizational support; affective commitment, continuance commitment and normative commitment were found to be positively influenced by job satisfaction. Conclusion and Suggestions: In the first model verified in the study, it was found that the leadership of the principals and the teachers' perceptions of organizational support increased the commitment of teachers to the institution through job satisfaction. In the second model, it increases the commitment of the employees to the organization through the instructional leadership behaviors of the managers, job satisfaction and perceived organizational support. In this respect, it can be suggested that principals should be informed about instructional leadership behaviors and how to create a supportive environment for their employees.
